摘要:
目的 探讨护士工作投入与工作环境和职业获益感的相关关系,以期为护理管理者提高优质的护理服务水平提供实证依据。方法 2020年7月至2021年12月,采用便利抽样法选取泰安市454名临床护士为调查对象。采用一般资料问卷、职业获益感量表、护理工作环境量表、工作投入量表等对其进行调查。结果 护士职业获益感、工作环境、工作投入总分分别为(139.84±17.36)分、(93.22±14.21)分、(53.11±23.17)分。护士工作投入总分及各维度评分与职业获益感和护理工作环境得分均呈正相关(均P<0.01); 工作环境、职业获益感均可直接正向预测工作投入,其路径系数分别为0.296,0.329(均P<0.001); 工作环境亦可通过职业获益感间接作用于工作投入,其间接效应为0.146,中介效应占总效应的33.0%。结论 护理管理者可通过优化护理工作环境,增强护士职业获益感来增加护士工作投入,提高护理质量。
Abstract:
Objective To explore correlation of nurses' work engagement with work environment and perceived professional benefit,and to provide empirical basis for nursing administrators to improve the quality of nursing service.Methods 454 clinical nurses in Tai'an were selected with the convenience sampling method,and investigated with the general information questionnaire,nurses' professional benefit scale,nursing work environment scale and work engagement scale.Results The overall scores of professional benefit of nurses,working environment and work engagement were 139.84±17.36,93.22±14.21 and 53.11±23.17 respectively.The total score of nurses' work engagement and the scores of each dimension were positively correlated with the scores of professional benefit and nursing work environment(all P<0.01).Both work environment and perceived professional benefits could directly predict work engagement,and their path coefficients were 0.296 and 0.329,respectively(all P<0.001).The indirect effect of work environment on work engagement was 0.146,and the mediating effect accounted for 33.0% of the total effect.Conclusions By optimizing nursing work environment,nursing administrators can increase nurses' work engagement and improve the quality of nursing.
