摘要:
目的 探讨高年资护士职业高原现象、离职倾向及组织支持之间的关系,检验组织支持在职业高原与离职倾向之间的调节作用。方法 便利抽样法选取北京市6所三级医院工龄≥10年的高年资护士为研究对象,采用职业高原测量问卷对其进行调查。分析高年资护士职业高原现象、组织支持及离职倾向现状及关系,并分析组织支持在职业高原和离职倾向间的调节作用。结果 高年资护士职业高原得分为(2.865± 0.616)分,离职倾向得分为(1.624±0.687)分,二者之间呈正相关(P<0.01),组织支持得分为(3.339±0.735)分,其与职业高原和离职倾向均呈负相关(P<0.01),组织支持在护士职业高原与离职倾向之间起调节作用(P<0.01)。结论 职业高原、组织支持对离职倾向都有一定预测作用,组织支持可以调节职业高原与离职倾向的关系; 通过降低职业高原现象,提升组织支持水平,有助于稳定护士队伍。
Abstract:
Objective To explore the relationship among career plateau,turnover intention and organizational support of nurses,and to test the moderating role of organizational support between career plateau and turnover intention.Methods Senior nurses who worked in 6 hospitals in Beijing for more than 10 years were selected by the convenience sampling method and a questionnaire survey was conducted with a career plateau scale.The current situation and relationship of career plateau,organizational support and turnover intention of senior nurses were analyzed.And the moderating effect of organizational support between career plateau and turnover intention were analyzed.Results The scores of career plateau and turnover intention of senior nurses were 2.865±0.616 and 1.624±0.687.There was a significant positive correlation between them(P<0.01).The score of organizational support of nurses was 3.339±0.735,which was negatively correlated with career plateau and turnover intention(P<0.01).Organizational support played a significant moderating role between nurses' career plateau and turnover intention(P<0.01).Conclusions Career plateau and organizational support can predict the turnover intention of nurses.Organizational support could adjust the relationship between career plateau and turnover intention.By reducing the phenomenon of career plateau and improving the level of organizational support,it may help to increase the retention of nurses and stabilize the team of nurses.
