摘要:
目的 探讨护理人员心理资本、工作投入与组织公民行为的关系,为管理者制定针对性策略促进护士组织公民行为提供理论依据。方法 2020年11月至2021年2月,采用便利抽样法选取成都市6所三级甲等综合性医院的临床护士541名为研究对象,采用护士组织公民行为量表、中文版工作投入量表、心理资本量表对其进行调查。结果 护理人员的组织公民行为、工作投入、心理资本总分分别为(4.23±0.47)分、(4.58±1.45)分、(4.28±0.63)分。心理资本、工作投入、组织公民行为间均呈正相关(均P<0.01)。结构方程模型显示,心理资本和工作投入对护士组织公民行为有直接正向效应,且工作投入在心理资本和组织公民行为间存在部分中介作用,中介效应为0.119。结论 护士组织公民行为处于相对良好水平,与心理资本、工作投入均呈正相关,管理者应采取针对性措施提高护士的心理资本和工作投入水平,促使其表现出更多的组织公民行为,进一步提高护理质量。
Abstract:
Objective To explore the correlation between psychological capital,work engagement and organizational citizenship behavior(OCB)among nurses,and to provide theoretical basis for managers to formulate targeted strategies to promote nurses' organizational citizenship behavior.Methods From November 2020 to February 2021,541 clinical nurses from 6 tertiary A general hospitals in Chengdu were selected by convenience sampling method and a questionnaire survey was conducted by using Organizational Citizenship Behavior Scale for nurses,Work Engagement Scale and Psychological Capital Questionnaire(PCQ-24).Results The total scores of OCB,work engagement and psychological capital were(4.23±0.47),(4.58±1.45)and(4.28±0.63)respectively.There was a positive correlation between psychological capital,work engagement and OCB of clinical nurses(all P<0.01).Structural equation model showed that psychological capital and work engagement had direct positive effects on nurses' OCB,and work engagement partially mediated the relationship between psychological capital and OCB.Conclusions The OCB of nurses is at a good level and a positively correlated with work engagement and psychological capital. Administrators should take targeted measures to improve the psychological capital and work engagement level of nurses, encourage them to show more OCB,and further improve the quality of nursing.
